"13th salary" and the 2nd Pillar

Let's say I'm a small business owner and pay each of my workers a fixed annual salary and, at the end of the year, a discretionary bonus based on personal/company performance. Also for the sake of simplicity, let's say I have the bare-minimum 2nd pillar pension coverage - only "insuring" up to 80K.

If I have an employee making 80K in salary, and I give him a 20K bonus - Ideally I would offer either to pay his bonus in cash via payroll, or allow him to take it via pension contribution (more tax-efficient), or some combination of both.

My question is - Will AXA or SwissLife or whomever allow arrangements such as these in the 2nd pillar? Are there flexible schemes that allow ad-hoc contributions on an annual basis? Do those terms have to be arranged specifically, or is as simple as making an additional contribution?

it depends on the scheme you have with AxA or others. If it is the bare minimum I expect that this is not possible. Talk with them to have better possibilities meaning upgrading your 2nd pillar.

If you are paying a bonus you may have an internal policy saying this bonus will not be subjected to 2nd pillar. not sure this is what you are looking for.

The employee may pay more in to the 2nd pillar if the scheme allows it as there may be a maximum. As said depends on the scheme.
